Ostrich Syndrome???
by Ravi Pandit on Jul 23, 2007 11:56 PM  Permalink

Attrition is not a problem as such, the excessive portion is clearly a problem. What is excessive can differ from company to company
High attrition will always negatively impact business performance unless proven otherwise.

There are uncontrollable causes of attrition. It is important to ensure that controllable causes are actually under control. Any company who claims that they are only impacted by the uncontrollable reasons are kidding themselves of a fair chance to succeed.

The key piece of information is the reason for leaving. It is best obtained from the exiting employee. No form will do justice if not accompanied by a honest talk to understand his/her reasons for leaving

With changing frequency and intensity of reasons for leaving, the retention system has to stay ahead or keep pace. Quality and quantity of retention effort will need to change accordingly. Changes in methods may involve changes in people, process or policy to varying degrees. Fractional measures will not result in prorated improvements.

Unfortunately, many companies are suffering the Ostrich Syndrome.

Ravi Pandit

Appraisal system - one of the major aspects for dissatisfaction & quit
by Anurag Misra on Jul 23, 2007 11:26 PM  Permalink  | Hide replies

I strongly believe that the current curve fitting (normalization process) is of of the major root causes of most of the employee dissatisfaction. In the top three tier1 indian companies(as I have experience with these type of companies only), you have to be on your toes always, to satisfy your clients your immediate own company leaders. Even if, you achieve client's ecstasy while actually working for them, you will be kicked out in a department called - EXTRA. Your appraiser will ask you what EXTRA you have done in terms of orgnisational upliftment. This kind of question is very frustrating when you are appraising a junior developer who has been in the industry only for 1-5 years, busy & dedicated to his alloted work. Not everyone in the world wants to be a leader/a manager, for whom doing EXTRA is a must. I would like to raise a suggestion to the top management level of these tier1 indian IT service vendors - please do a brainstorming session to come up with a better and robust appraisal system (like 360 degree feedback etc) for evaluating employees at different levels/roles/designations. Any employee should not be put down in argument (by his/her appraiser or reviewer) by quoting his/her one off small mistakes/minor conflicts. As as appraiser, you should commend & appreciate your junior's value added work and achievements over the year.Come up with appropriate constructive feedback - NOT JUST quoting a vague clause like - WHAT EXTRA? Lots of dissatisfaction will vanish.

I have an MS in Computer Engg (from US). been working for a software firm for last 2 years . This is my exp in India . My team lead works 12-14 hrs daily . and he works on sat also. and this is without our boss telling him to work extra. and if our boss tells him, he will also work on sundays. and the worst part is he expected me to work like an ass also. and we dint have any client deadlines either( we were developing an inhouse product) . initially i relented but then the demands for overtime increased and i had to put my foot down. The reason why i am telling this is we are treated like donkeys bcoz we are ready to lick our bosses a** if need be . and the idiot dint even know how to take an aprsal. he just highlighted my shortcomings and compared me to the other more exp developers and tried to screw my appraisal. I had to put forward my achiements and cntrbtions and my skills whch made him reluctantly change my appraisal . and he was not the only one . other junior devlprs had same prblem with their peers. needless to say i quit the org and am going back to USA .

Thank you all for all the bowling and batting.
For the words, we lost the matter!Someone -a male-may be writing in the name of a girl-why we must give importance to word and make it worse?the author asserts its greener away and we should reply if we are better here!regards
